Invisible Drivers in Human Resources Management: From Pygmalion to Peter Principle, and Beyond

This track invites researchers and practitioners to explore the less visible but highly influential forces that shape behavior, performance, and culture in organizations, forces that often operate beneath formal HR policies and procedures. Moving beyond the administrative and operational aspects of Human Resource Management, we aim to examine HRM as a dynamic system shaped by psychological expectations, leadership biases, cultural norms, and organizational design flaws.
We welcome contributions that investigate concepts such as the Pygmalion Effect, the Peter Principle, toxic leadership, functional psychopaths, and other systemic or cognitive dynamics that impact human potential and organizational outcomes. Papers grounded in social systems thinking, causality, strategic HRM, organizational psychology, and leadership studies are especially encouraged.
How do unspoken expectations influence performance? What are the unintended consequences of talent management systems? How can HR leaders become designers of adaptive and human-centered organizations? This track seeks to spark meaningful dialogue around these questions and more.

Valentina Mihaela Ghinea, PhD, is an associate professor at the Bucharest University of Economic Studies. She mainly teaches Human Resource Management and Strategic Human Resource Management, as she holds a PhD in Organizational Culture dynamics. She formerly developed a career as import-export specialist, holding also the position of coordinator of import-export department. In 2008 and 2011, she was a visiting-professor to ENSAM Cluny, France, lecturing on communication and organizational culture. Valentina Mihaela Ghinea was part of different research teams in national projects, and she authored academic papers, books and chapters in her research and practitioner areas of interests. Certified as a trainer, she trained employees from the business sector. Currently, she is also the President of the Society for Business Excellence.

Luis Miguel Ciravegna Martins da Fonseca, PhD, is an Associate Professor at the School of Engineering of Porto (ISEP) and a researcher at the Associate Laboratory for Energy, Transports and Aerospace (LAETA-INEGI). His expertise includes Quality and Organizational Excellence, Business and Industrial Management, Sustainability, Social Responsibility, and Circular Economy. Stanford University recognizes him as among the top global researchers (Source: DOI: 10.17632/btchxktzyw.7), and he has received several awards for his academic work. Luis Fonseca holds a PhD in Management (ISCTE-IUL, 2012), an MBA (IEP/ESADE, 1993), a Specialization in Quality Engineering (UNL/ISQ, 1987), and an Electrical Engineer degree (UP, 1982). He is an ASQ (American Society for Quality) Fellow Member and a Senior Member and Industrial Engineer and Management Specialist by Ordem dos Engenheiros (Portuguese National Association of Engineers). He has held leadership roles such as CEO of APCER (leading Portuguese systems certification body), Vice-President of the IQNet Association, and President of the North Delegation of the Portuguese Association for Quality (APQ) following a previous career (since 1982) as a Quality and Process Control Manager and engineer at several multinational companies.
